Employee engagement illustrates willingness and desire of employees to give their best and outperform themselves daily, motivated to contribute to organizational success (Fried & Fottler, 2015). It is considered a very important factor to ensure low turnover rates and prevent burnout. Medical and pharmaceutical industry is known to have the highest burnout and turnover rates, which is partially motivated by poor employee engagement practices. As such, hospitals and pharmaceutical facilitiesremain some of the more frequent clients for performance improvement consultations.

Case Study Scenario

In this case study, I am to play the role of a consultant for a pharmaceutics directors, who has been in charge for 6 months. For the past two years, some of the department stores for her service have been very low, which forced her to seek advice on performance improvement. The purpose of this case study is to help the director devise a plan of action in order to improve morale and employee engagement.

The First Improvement Consulting Phases – Initial Contact and Contracting

As it was agreed, I am supposed to meet with the director in order to discuss the situation and outline a potential performance improvement contract to be signed between the consulting company and the pharmaceutical enterprise. At this stage, my task would be to establish rapport with the client and present myself as an experienced specialist in order to gain the customer’s confidence and trust. After that, it would be possible to proceed with the contracting phase, during which the customer would be explained the goals, deliverables, outcomes, responsibilities, and procedures required to achieve a lasting improvement in performance (Fried & Fottler, 2015). The contract must be signed and agreed upon before it would be possible to proceed with the next phases.

How to Build Rapport and Credibility?

Building rapport and credibility during the first meeting is a very important part of a successful customer-consultant relationship (Fried & Fottler, 2015). It relies on visual and personal appearances as well as professionalism and understanding of the problem. To account for visual appearances, I would remain cordial, but at the same time formal and polite. When discussing the problem, I would build rapport by sharing some of my past experiences in the field as well as representing my knowledge of similar situations in other pharmaceutical companies. At the same time, I will allow the customer to explain the situation from their point of view before offering potential solutions and alternatives (Fried & Fottler, 2015).

The Easy and Difficult Parts of the Consulting Contract

The data collection and diagnosis part of the active contract would likely be the easiest to fulfill. Hospitals and pharmaceutical facilities are very centralized organizations, meaning that it would be easy to perform data collection as all employees would be obligated by their superiors to participate in surveys. The protocol is standardized, and there are numerous survey templates fit to assess the situation. The only difficulty with this part is to assess which survey template would be the most appropriate for the situation. In addition, a custom survey could be created in order to present the situation within this particular company accurately.

The hardest part of any employee engagement improvement contract is measuring the effectiveness of performed measures (Fried & Fottler, 2015). While measuring production values is relatively simple, other factors are not as easy to assess using quantitative means. One of the most obvious indicators of progress would be diminished burnout and turnover rates.

How to Measure Progress

The primary tool for measuring personal data will be a survey. Employees would be asked to measure their engagement, burnout rate, and other important factors that have the potential of affecting productivity and effectiveness. Improvements in the production of pharmaceuticals would be measured traditionally: by comparing the output, the number of employee-related accidents, equipment damage, and defects to data available for the past two years. Long-term engagement will be measured by comparing turnover rates for the following year with data for the two past years. In combination, these tools and measurements should allow perceiving progress with a relatively high accuracy (Fried & Fottler, 2015).

Closing Meeting

The meeting will be closed after all the important details and concerns are addressed, and the contract is signed. I will ensure that the meeting does not drag on longer than it should. Closing the meeting on a positive note is very important, as it would lay down the foundation for a successful customer-consultant relationship and ensure mutual understanding and rapport with the client in the long term.

Health literacy programs are essential for children in low-income urban areas. It can be explained by several factors. First and foremost, this group of the population belongs to the vulnerable ones. Before designing a health literacy program, it is critical to determine the goals of the initiative and its desired outcomes. It means that the initial step before developing it is the assessment of the needs of children living in the area under consideration and major problems and health concerns they face in everyday life. This step is required to design the program that will benefit the target population and improve their health to the maximum possible extent. Except for health-related issues, during the initial step of program development, it is significant to identify all possible communication barriers, such as literacy, culture, and access to the target population (Institute of Medicine, 2014). This stage is necessary to guarantee that the program is not only well-developed but also easily and effectively implemented.

What Role/Function Would You Play at the beginning of the Assessment Phase?

At the beginning of the assessment phase, it is essential to play the role of an observer. It means that it is significant to pay special attention to identifying the main specificities of the environment under consideration. All factors mentioned above should be considered. In this way, common health-related issues and existing communication barriers should be determined and analyzed, so that the assessment stage becomes a foundation of the further program development.

What Role/Function Would You Play at the End of the Program?

At the end of the program, it is as well important to play the role of the observer. In this case, it is critical to focus on the outcomes of the implemented initiative to conclude whether the initially determined goals were achieved. In this way, it is imperative to find out whether the overall health literacy improved. One way to cope with this function is to compare initial and current levels of health literacy as well as analyze healthcare statistics that are easy to access.

What Additional Resources Would Be Needed to Implement This Program?

To implement this program, vast resources are required. The major resources are financial to guarantee that educational initiative is properly prepared and launched. However, there are some additional resources to consider. For instance, it is critical to focus on the quality of educational materials and the manner of their representation, so that the program is both effective and exciting. Moreover, it is essential to invest in human resources. It means that it is important to get professionals involved in the implementation of the program. Nursing is a field in which constant professional development is essential. Numerous researches reveal new facts in the sphere of nursing. Consequently, a nurse should improve the knowledge to meet professional demands. It may be a good idea to go back to school for a certificate or another degree. It may be more complicated, but the experience the person gets is valuable. Thus, there is a question to answer: what are the possible effects that a continuous professional education has?

First of all, when it comes to further education, the problem of employee attrition appears. Combining work and studies is hard. As a result, the nurses who decide to return to school to continue their training usually leave their jobs. Still, the problem has a solution. Equal Employment Opportunity

When a young nurse begins to work after college, she obviously has less experience than the colleagues who work longer. Postgraduate education should not be limited to the narrow professional programs. It is also useful to study related fields or any other practical skills. For example, if the person does not have basic computer skills, he or she may face the problem when taking online courses. Hence, one should consider improving computer knowledge first. The participants observed “social pressure” for professional development.

Quality of Work Life

The necessity of continuing professional education in nursing is not a matter of discussion. Both nurses and managers agree that it positively influences the individual, the organization where he or she is employed, and of course, the nurses’ direct responsibility, the patient’s care. The researchers believe that continuing professional education results in “higher job satisfaction, organizational commitment, and lower stress” (Pool et al., 2013, p.35). Besides, the absence of professional development may lead to the early retirement or change of the occupation. Moreover, in some countries, the health agencies demand continuing professional development to renew the registration” (Pool et al., 2013, p.35). The same research recorded the participants’ suppositions that higher salary and status are the outcome of the professional development rather than the patient care competence itself.

Competitiveness of the Organization

It is certain that the status of the organization depends on the professionalism of the people who work there. If the employees have a good education and continue mastering their theoretical knowledge and practical skills, the organization will be able to face the competition. It will not be an exaggeration to state that the competitiveness of the organization relies upon the professional development of the employees.


On the whole, the continuing professional development is the key to success in any sphere of work. A real specialist never stops studying and learning the innovative approaches and practices in the profession. It is impossible to be competent and passive, for a dedicated professional is always moving forward.
