Exercises In The HR Simulation Sample Essay

Having gone through all the exercises in the HR Simulation has taught me so many things particularly on the aspect of recruitment. Firstly, it has made me realize how important selection goals are. In recruitment, having set clear selection goals could guide the recruitment team in the entire process. For one, it can result in hiring the person that best fits the vacancy. This means lower cost on the part of the company because it did get the right value of the money spent in the entire recruitment process. In other words, there is an increase in the return on investment of the hiring process. Furthermore, it can help the company or Juniper Hotel in this case, to use the right approach in order to retain the newly hired employees. Setting clear selection goals could guide the interviewers on what needs to be known from the applicant in order to make him or her stay in case he or she is hired for the job.

My team opted to purchase two resume books. We focused our recruitment at Northern and Western University. This is opposed to Juniper Hotel’s previous approach wherein they only confined their recruitment at Western University. We also considered looking at possible qualified applicants from the unsolicited applications we received. The reason for this new approach is to cover a wider scope thus, enable us to have more candidates to choose from.  For the interviews, we made use of both unstructured and structured on-campus interviews, of which, only eight applicants were selected to take the exams.  This is intended to reduce previous costs incurred in this particular recruitment phase.

The applicants were asked to take cognitive, personality, written, and job simulation tests. The cognitive test is necessary to help us determine the level of intelligence of our eight selected applicants. This is important to determine if they both have the mental capability and capacity to carry on and cope with the job. Personality test on the other hand is equally important in order for us to determine the personality, behavior, preferences and source of motivations of our candidates. The result of this test could be used as a predictor of their future job performance. Written skills test was also administered because it is necessary to know our candidates knowledge on the particular job opening. The more knowledge they have, the more they could share. This is also a very good test to measure the applicants’ written communication skills. Lastly, the job simulation test is intended to determine how well the applicant could handle the actual job. This also measures his ability to cope with stressors especially when faced with stressful situations, as well as his decision making skills.

In developing a selection strategy, an organization has to explore as many sources of applicants as possible. By doing this, you are not limiting your choices to mediocre applicants.  Many sources do not always mean more cost. You can advertise through free job postings. Referrals can also be a good source. Having sourced more applicants would mean more pool also for future job openings. In screening resumes, the personnel in charge should also look for potential candidates for certain positions in the organization, aside from the vacant one. This is very helpful in case a position is suddenly vacated and the organization is already in dire need of a replacement. Of course, you will not process the applicant yet but, their might be a need in the future so better be ready. It is also good to keep the waitlist on active file. These applicants have already been processed so in case the first choice cannot make it, there is still a fall back and less cost will be involved.

The recruiting sources have equipped me with the knowledge necessary to be able to do a successful recruitment. I have learned that the entire hiring process is not that simple at all because you also need to make many preparations in order to make it successful. You have to know the right place where you could find the best candidate you need. You also need to ask the right questions during the interview to be able to get your best pick among the candidates based on the earlier set criteria. Most importantly, you have to bear in mind that the recruitment process is an investment thus; you have to return such by selecting the right person for the job vacancy.

My hiring decisions were arrived at based on the results of the resume screenings, interviews and exams administered. However, I admit that there were so many things which I failed to consider in the recruitment process. This is evidenced on the return of investment, of which only four is the highest. Many of my selected candidates declined the offer, which forced me to settle for the less qualified ones namely Yuhning Hu, Mary Lou Jones and Saif Abdulla. The decision I made was really terrible because I wasn’t able to maximize the opportunity.

The exercise has taught me so many important points that I need to consider and remember especially when I am already in the real recruitment world. Making a decision for the organization, which is hiring for example, is not an automatic response but something that needs to be thought of properly to be able to get the most out of the investment made. It should be planned well. The selection goals should be direct, precise and clear to guide everyone in the recruitment team on what will be expected from the new hires. Secondly, Overall cost should be well calculated and be considered a tool for decision making. It is worth considering in identifying the extent of the hiring process to be employed. Questions to ask during the interview are also very important. Resume’s should be screened and studied properly to be able to ask the right probing questions. Special attention should be given to job experiences that are related to the vacancy to validate if what was written in the resume is true and if the applicant is really technically competent to handle the job. Job experiences that are also less than six months must also be explored. This might be a trend on the applicant’s tendencies to easily get bored or might be an indicator that the applicant cannot stay put in one job. These things need to be validated. . Targeted selection interviewing should be employed at all times. Hiring these people is costly to the organization, thus should be taken with caution. After the interviews, only those who have qualified and met the standards should be allowed to take the test because this also entails another cost. Prior to letting the candidates proceed to the other steps of the hiring process, the interviewers should inform the applicants of the salary package and benefits applicable to the job. This is very important to avoid incurring additional costs for applicants who are not willing to accept the offer. The earlier the interviewer identifies these applicants, the better.  Lastly, personality test results should be given attention too. These will help a lot, although not a hundred percent determinant of a good employee. This can be a good source in identifying a well adjusted individual.

If I were to do the simulation tests all over again, I still would select the applicants from both Western and Northern University. However, I would focus more on the applicants with actual exposure to the hospitality job. The vacancy is a supervisory level thus, I need to focus on applicants that are not just capable of doing the routines of the job, but also those capable to make good decisions and most especially, those who can cope with stress and handle people well. Usually, these skills are honed through experience. Having to deal with different clients coming from varied countries with varying cultures may be a source of stress. If not handled well, this might lead to the business’ negative reputation. The supervisor’s lack of human resources skills may also be a source of employee demoralization, which may affect job performance. If the employees (e.g. bellboy etc) have been treated badly by a supervisor, tendency is a boomerang effect on the customers.

 

Individual Project

Question 1: Define the management decision problem facing Dell as it seeks to maintain and build on its leadership position in the personal computers market Answer 1: Management decision problem is about action-oriented issue of what the decision maker needs to do. In different environment and different problems, Dell continued to implement different strategies to main and build its leadership position in the computer market. (a) Saturation of PC in American: In the Dell case, Sales inside the United States were about 53% of consolidated net revenue in fiscal 2008.

Dell has to look for direction or solutions to supplant sales in the PC-satured U. S. market. (b) Keen Competition: Apart from attempting to erect proprietary systems of what HP and IBM often did, Dell used low-cost and directly sales model. (c) Partnership internationally Dell developed and created a PartnerDirect – a global program that can bring existing partner initiatives user one umbrella. (d) Retail Strategy: In order to meet customers’ needs and demands, Dell started offering select products in retail stories among several countries not only in Americas but also in Europe and Asia during the fiscal 2008.

This allowed Dell to extend the business model to reach customers. (e) Diversity of Products: Dell has taken the marketing opportunity to manufacture flat-screen TVs after all the brand equity Dell has built up, it continued to use newest technology to diversify even further. (f) Development of New Product Line: When DELL acknowledged printing products produced about 70% of HP’s operating profit and is the biggest margins, DELL started to create the new printing product line to implement penetration.

Before penetrating the market, Dell conducted a survey to investigate and realize the customer behavior, correlation on any of identified usage factors and the underlying demographic aspects of the classification of the customers. Class Conciousness And Marx

What is the role of class consciousness in Marx’s thoughts and does the concept contain any present day relevance? Marx developed a key theory called Marxism which is designed to promote the good in society. It is a response to modernity which is modern belief that societies can be transformed for the better. He argues for the working class and witnesses their exploitation. He defined the working class as individuals who sell their labour for wages. These people also do not own the means of production he believed that they were the reason for the wealth in society.

He declared that the working class physically build buildings and bridges, craft furniture, grow food, and nurse children, but do not own land, or factories. According to Marx, only the overthrow of false consciousness will make the dominated, exploited class aware of their true, collective circumstances. Only then will they become conscious of their class identity and the need to take action as a class if they become too free. While Marx predicted the growing of class consciousness, evidence indeed shows the opposite happening.

Goldthorpe et Als 1960’s study of wealthy workers in Luton showed the working-class traditionalists were already in decline. Roberts (2001) puts forward the idea that most workers believe they are still working class but they are disorganised, devalued and disempowered. A few sociologists believe that the seeds of the working class are still here. Devine (1992) found that 1980’s Luton workers, of who were conscious of inequality and injustice, still looked to unions and the labour party to tackle such issues, but did not expect anything to be achieved.

Blackburn and Mann (1975) argue that the mass media and ideology of the dominant class undermine class consciousness. The working class experience exploitation and subordination at work which can encourage class consciousness. Blackburn and Mann also state that working class show inconsistencies and contradictions in their view. There were also contradictory beliefs, many of the working class in their sample were aware of injustice and inequality but were ambivalent about taking steps to reduce inequality.

Marshal et al found that the potential was less for class consciousness, in terms of individuals seeing society as unfair. They would then blame the labour party for recognising the faults but failing to assemble and harness this sense of dissatisfaction. Continuing on from this, another main reason for the working class not being able to develop class consciousness is due to increased identities. Many aspects such as religion, race, gender and even traditions can cause conflict within a working class society.

For example certain traditions and cultures may state disciplining a child via physical action, yet in the UK many people would be strongly against this. Another key factor is the the development of the middle class which has been a major attraction to sociologists. Williams suggests that Britain is in fact evolving to post modernity from modernity which up to date can make up the majority of Britain which is also increasing. Class consciousness has not been successful because of capitalist exploitation, things such media, education, entertainment (mass media), religion and culture.

An example of this could be seen with former rapper Sean Colmes (Jay-Z) who, through his music, is supporting capitalists by encouraging the working class to work hard and gain financial income to then spend it via capitalistic advertisement, endorsing materialistic goods over needs. Jay-z is a great example for capitalists to invest in because he started in a very low working class family but through hard work is now a contender in the top twenty richest men in the world.

But a minority of rappers tend to exploit the system and are fully aware of class consciousness, an excellent example would be rapper Kareem Dennis (Lowkey) who states ‘Capitalism means weak devoured by the hungry, that’s what happens when companies are more powerful than countries’. As a result, capitalists do use entertainment to try and keep the working class unconscious of their class, through music and other sources of media, and although some working class do realise and tend to stand correct with their points, the majority of submissions fall in favour of capitalists.

The media oppresses the working class as well by using folk devils and moral panic to their advantage. The theory that moral panics are elite engineered argues that a small and powerful group or a set of groups deliberately and consciously undertakes a campaign to generate and sustain fear, concern, and panic on the part of the public over an issue they recognise not to be terribly harmful to the society as a whole (Goode and Ben-Yehuda, 1994 pg164).

By using events and specific time critiques, the media is able to create conflict within the working class. One example could be the recent riots in Summer 2011, although five civilian casualties had been brought forward and under twenty injuries, the media had shown the riots as almost an apocalypse. This could be seen as a result of class consciousness. After some time groups of people started to form which charged out onto the streets trying to end the rioters destruction of the cities, these groups of people were mostly made up of working class.

So as a result of the moral panic, people decided since the police can’t contain the situation the only thing left to do is to do something themselves. So rather than realising the oppression of the working class is due to capitalism and the total control which they have, the media instead diverts there attention towards each other and subduing the situation. Marx states capitalists are the seeds of its own destruction.

The more it evolves as a system, the more that they create the conditions that will enable workers to see the truth about their lives. For Marxists this is an internal contradiction of capitalism, it is a system which is trapped into ceaseless profit and at the same time brings a disadvantage to wage earners whose preparedness to accept their lot is essential to capitalisms survival. This can then arm them with new insight into taking action to overturn the system that they can now see oppressed them.

This replacement of false consciousness with class consciousness can only come about when a change is going to take place at a structural level, but when this occurs creative action to overthrow the system will be taken by subjects working collectively. Marx and Engels (1968, p. 96) stated ‘Men make their own history, but not under circumstances of their own choosing. In conclusion, evidence suggests that Marx had predicted the conflicts between
